This study examines the impact of performance appraisal on employees' development perceptions and the effects of those perceptions on employees' work-related attitudes and behavior in the public universities of Khyber Pakhtunkhwa. The study looks into the mediating role of development in linking performance appraisal and organizational commitment, job satisfaction, employees' trust, and turnover intentions. The model is evaluated through Confirmatory Factor Analysis using Structural Equation Modeling (SEM). In Pakistan, efforts to link this 11R activity with employee attitudinal and behavioural outcomes are equal to naught. The present study is an effort to addresses this gap. Results of the research indicate that employee development perceptions have a direct positive influence on organizational commitment, job satisfaction and employees' trust and negatively affect turnover intentions. Besides, these variables have interdependence as well. The findings support the mediating role of development perceptions in the relationships among performance appraisal and these attitudinal and behavioural outcomes. The results provide guidelines and significant implications to help policy makers to better understand and critically look into the current performance appraisal process critically for positive improvements in this crucial HR intervention to promote positive employee attitude and behaviour while considering their career development. Furthermore, the study helps in enriching the current body of knowledge on performance appraisal in developing countries. Future studies should examine other antecedents like fairness perception, organizational citizenship behaviour and perceived organizational support to have a holistic approach to the intervention. Replication of the study in other settings is also recommended.

مقاصد العقدية بين الإفهام والتكليف

جاءت هذه الدراسة كمحاولة لتحرير مباحث علم العقيدة من المنهج الكلامي الجدلي، ومقاربتها بمنهج مقاصدي وذلك بتأطير هذه المباحث بمقاصد الشارع، فعملت على بيان كيفية استثمار المنهج المقاصدي في مباحث العقدية، وأثره في إزالة العوائق التي تمنع من إنتاج العقيدة لثمارها المقصودة شرعا. وقد اعتمدت الدراسة منهجا وصفيا تحليليا، ربطت فيه العقيدة بمقصدي الإفهام والتكليف لأن الأول موجه لبناء التصور، والثاني يبرز أثر العقيدة في السلوك، ومن خلال الدراسة والفحص انتهت الدراسة إلى عدد من الخلاصات من أهمها: مقصود الله تعالى من أحكام العقيدة بناء التصور الصحيح المتمركز حول التوحيد، وتوجيه سلوك المسلم؛ أحكام العقيدة جاءت على قدر ما يفهم المكلفون يستوي في ذلك ضعيف الفهم وثاقبه؛ مقصد الشارع من العقيدة هو تحقيق العبودية بمختلف أوجهها. وسجلت الدراسة مجموعة من التوصيات أهمها ضرورة تحرير العقيدة من المقاربة الكلامية الجدلية، وربطها بمقاصد الشريعة؛ وجعل المقاصد إطارا منهجيا للدراسات العقدية؛ ربط مباحث العقيدة بالتكليف من حيث التصور والعمل. الكلمات المفتاحية: العقيدة، الإفهام، التكليف.

Development of Microbial Proteases for Industrial Applications

Enzymes are the biological macromolecules that speed up the conversion of substrates into products by lower the activation energy of the reacting species. Protein hydrolyzing enzymes (proteases) consist of the major assembly of enzymes being used in industry with a diversity of applications in the food, detergents, leather and meat industries. Due to increasing industrial demands, interest has been growing in microbial proteases for application in different commercial scale processes. Thus, there is need to explore new sources of alkaline proteases. The aim of this research was to identify potential protease producers. Out of six microbial strains Bacillus licheniformis and Aspergillus flavus were found to be the best producers of protease. To enhance the production of proteases by selected strains, different physical parameters, e.g., pH, temperature, inoculum size and fermentation time, were optimized by applying response surface methodology (RSM) under central composite design (CCD). Similary, nutritional parameters such as carbon and nitrogen source were also optimized and the influence of C:N ratio and metal ions on the yield of proteases, were also determined. The proteases obtained were purified by ammonium sulphate precipitation followed by dialysis, ion exchange and gel filtration chromatography methods. The purified proteases were immobilized by synthesizing cross-linked enzyme aggregates (CLEAs) and by optimizing the different parameters for CLEAs formation by RSM under CCD. SEM (scanning electron microscopy) of CLEAs were performed for the presence of protease in CLEAs. Free protease and CLEAs were compared by determining the effect of substrate (casein) concentration, pH and temperature. Free and CLEAs of proteases were used for industrial applications. Concerning industrial applications, alkaline proteases efficiently remove blood stain from fabric, remove the gelatin layer from used X-ray film, degrade animal bones protein, clot milk and dehair animal hides.
